I beleive I may have met a few individuals in my day who find such distress, particularily in others, enjoyable, thus they create it in others for their own amusement. The invidivual variance in peoples ability to tolerate conflict indeed has influence upon outcomes in consensus structures. This is not a bad issue to do a scale poll on to learn about your members so you can help those that are reluctant to engage, do so by being their proxy if need be. A scale poll is a simple technique to get people to rank themselves along a scale. 1 would be hides from conflict 10 would be has no problem with conflicts. Have your membership mark on that scale where they are. This way you can identify those that may need some assistance in a conflict.
